组织气氛会影响员工建言行为吗?

摘要
近年来,员工建言行为这一议题逐渐被学术界和业界所关注和探讨。本研究基于组织情境的视角,采用问卷调查法考察组织气氛对员工建言行为的影响,并从个体-环境交互作用的视角揭开组织气氛影响员工建言行为的过程机制。层次回归分析的结果表明,组织气氛中的科层性气氛显著负向影响员工建言行为,支持性气氛、创新性气氛和公平性气氛显著正向影响员工建言行为,而人际沟通气氛与员工建言行为之间关系不显著;心理授权在支持性气氛、创新性气氛和公平性气氛影响员工建言行为过程中起部分中介作用,而在科层性气氛和人际沟通气氛影响员工建言行为过程中不起中介作用。本研究在理论研究方面充实了员工建言行为在组织层面影响因素的探索,深化了组织气氛影响员工建言行为内部机制的研究;在实践上为组织管理者如何搭建良好的建言平台提供理论依据和管理启示。
