摘要：

本项研究考察了个体在组织中如何获得社会资本。工作咨询网络中心性被作为社会资本的具体测量指标。在社会交换理论和印象管理理论的基础上,本研究发现服务期、先赋地位和助人行为对社会资本有显著的正向影响,消极情感对社会资本有显著的负向影响。本研究首次在组织内部检验了先赋地位对社会资本的重要性,同时考察了两个未被研究过的前因变量(情感变量和助人行为)对社会资本的贡献。
