新生代知识型员工离职行为的心理归因及管理启示——基于扎根理论的分析

摘要
新生代知识型员工日益成为职场主力军和组织核心人力资源,但其较为普遍且频繁的离职行为也引起了社会各界的广泛关注。运用扎根理论建构的"期望—情绪—态度—行动"理论模型,可以为解释知识型员工频繁离职行为的深层次心理归因及其作用机制提供一种有益的分析视角。以30个新生代知识型员工为样本的研究结果表明:新生代知识型员工通过把工作期望和现实工作状况进行比较判断后产生积极或消极的情绪,接着又会对工作态度产生一系列的影响,进而产生离职行为。
