自我领导与员工创新行为的关系研究——心理授权的中介效应

摘要
自我领导是个体控制自己行为的过程,即运用特别的行为和认知策略来影响和引导自己的行为。自我领导策略包括行为聚焦策略、自然奖赏策略、建设性思维策略。心理授权是个体通过对工作情境四方面的评价而形成的内在动机状态。在中国文化环境中探讨了自我领导、心理授权与创新行为三者之间的关系。结论表明,建设性思维策略(心理意象、自我对话)对心理授权的影响比较显著,行为聚焦策略(自我惩罚、自我奖赏)对心理授权的影响效果不显著;建设性思维策略(心理意象)对创新行为的影响比较显著,行为聚焦策略(自我惩罚、自我奖赏)对创新行为的影响效果不显著;心理授权在建设性思维策略(心理意象、自我对话)与创新行为之间的中介效应显著,心理授权在行为聚焦策略(自我奖赏、自我惩罚)与创新行为的中介效应不显著。
