领导风格对科研团队成员创造力的影响机制研究——内部动机和LMX的中介作用

摘要
科研团队成员的个体创造力是科研团队创新绩效的基础,团队领导的行为风格在团队成员创造力的培养过程中起着关键作用。本文利用全距领导模型研究科研团队中领导风格对团队成员创造力的影响机制,提出并验证了通过建立良好的领导-成员交换关系(高质量的LMX)以及激发团队成员的内部动机,提高团队成员创造力的多层次影响模型。本文收集了来自81个科研团队254个配对样本数据,进行结构方程模型分析,结果验证了内部动机和LMX在领导风格与科研团队成员创造力的关系中的完全中介作用。文章最后总结了研究的理论和实践意义,并提出了研究展望。
